Between control and self determination : A qualitative study on the impact of Hybrid Work on the psychosocial Work Environment at HR Department (English)
Abstract [sv]
Abstract [en]
The aim of this study was to examine the impact of hybrid work on the psychosocial workenvironment. The study focused on three different HR departments across three separateorganizations. It was conducted as a qualitative interview study with twelve participants. The study applied the theories of Kasam, Self-Determination Theory (SDT), and BoundaryTheory to interpret the findings. The interviews were analyzed using thematic analysis. The results showed that hybrid work was perceived both positively and negatively by theparticipants. Increased flexibility being able to plan their workday according to their ownneeds and the sense of calm it provided was highlighted as a positive aspect. Participantsalso described that when they needed to concentrate or complete administrative tasks, working remotely enhanced their focus and efficiency. Hybrid work was also perceived toprovide a better balance between work and private life. However, participants also pointed to downsides of hybrid work, such as reduced socialinteraction when working in a hybrid model. This affected their sense of belonging andcohesion within the team. They also mentioned technical challenges associated with hybridwork. For example, remote participants in hybrid meetings were sometimes forgotten, andtechnical issues could arise. The study concluded that hybrid work can promote well-being, but it can also negativelyaffect those who work in hybrid settings. The outcome largely depended on how theorganization and its leaders structured the work environment to foster social interactionamong employees, establish clear communication, and balance the need for group belongingwith the flexibility that hybrid work provides.
