Opportunities and challenges within competency-based recruitment : A qualitative study exploring recruiters’ perspectives (English)
Abstract [en]

This study aims to explore recruiters’ experiences and approaches towards a competency-based recruitment (CBR), within the public and private sectors, with a focus on potential opportunities and challenges. Competency-based recruitment has become an increasingly used method among recruiters and aims to ensure accurate hiring by focusing on actual competencies rather than formal qualifications. The study follows a qualitative and abductive approach and is based on semi-structured interviews with recruiters experienced in an internal competency-based recruitment. The analysis makes use of a hermeneutic research approach to gather in-depth interpretations of the participants’ perspectives. A thematic analysis was then performed to interpret participants’ responses and identify common themes. Findings suggest that competency-based recruitment is perceived as a fair and inclusive method by recruiters and managers. However, the application of this method varies across different organizations and is often influenced by time constraints, leadership styles, training, and organizational support. Thus, discrepancies can be found between the theoretical design of the method and its practical implementation. In conclusion, CBR shows potential in increasing objectivity, inclusion, and accuracy in the recruitment phase; however, to achieve this, the method must be supported and applied adequately by the organization.

Abstract [sv]

Studien undersöker rekryterares upplevelser och erfarenheter av kompetensbaserad rekrytering inom privat och offentlig sektor, med fokus på eventuella möjligheter och utmaningar. Kompetensbaserad rekrytering har blivit allt vanligare och syftar till att säkerställa en träffsäker rekrytering genom att fokusera på faktiska kompetenser snarare än formella meriter. Studien är av kvalitativ karaktär, har en abduktiv ansats och bygger på semistrukturerade intervjuer med rekryterare som har erfarenhet av intern kompetensbaserad rekrytering. Analysen har genomförts med hermeneutisk vetenskapsteori som utgångspunkt för att tillgodose en djupgående tolkning av informanternas perspektiv. Därefter har en tematisk analys utförts för att tolka informanternas svar och identifiera gemensamma mönster och teman. Studien visar att kompetensbaserad rekrytering uppfattas som en rättvis och inkluderande metod av rekryterare och chefer. Samtidigt framkom det av resultatet att tillämpningen varierar mellan olika organisationer och påverkas ofta av tidspress, ledarskap, utbildning och organisatoriskt stöd. Det finns därmed en obalans mellan metodens utformning och dess praktiska tillämpning. Slutsatsen är att kompetensbaserad rekrytering har stor potential att bidra till ökad objektivitet, inkludering och träffsäkerhet i rekryteringsprocessen, men för att uppnå detta behöver metoden tillämpas korrekt och rekryterare behöver erhålla tillräckligt stöd från organisationen.
