Abstract [sv]

Syfte - Digital transformation innebär förändringar i organisationer, arbetsuppgifter och kravpå ledare som i grunder kan komma och förändrad arbetsmiljö. Det saknas dock forskning påhur digitala transformationer påverkar arbetsmiljön för ledare inom offentlig vård. Syftet medstudien var därför att belysa ledares erfarenheter av arbetsmiljön och dess villkor under digitaltransformation med hjälp av work-SoC teorin.

Design – Studien utgick från en kvalitativ metod och abduktiv ansats. Datainsamlingengenomfördes via sex fokusgrupper med semistrukturerade intervjuer, totalt 57 ledare. Intervjuertranskriberades och analyserades med kvalitativ innehållsanalys och abduktiv ansats.

Resultat - Resultatet visar att ledares erfarenheter av arbetsmiljö under DT var varierande därbegripligheten påverkades av ett systematiskt arbetssätt och anpassad information. Ledarebeskrev hur organisatoriska förutsättningar påverkade hanterbarheten ökade krav under DT,likaså beskrevs samlad erfarenhet betydande för förändringsprocessen. Vidare visar resultatetatt ledares upplevelse av meningsfullhet påverkades av avsikten med DT, stöd från chef ochkollegor samt graden av delaktighet.

Originalitet – Denna studie bidrar till hälso- och livsstilsforskning med fokus på arbetsmiljögenom en ökad förståelse för ledares arbetsmiljö under DT genom work-SoC-teorin. 

Abstract [en]

Purpose - Digital transformation entails changes in organizations, work tasks and demands onleaders that can affect the foundations of work environment. However, there is no research onhow digital transformations affect the work environment for leaders in public healthcare. Theaim of this study was therefore to highlight leaders' experiences of the work environment andits conditions during digital transformation using the work-SoC theory.

Design – This study is based on a qualitative method and abductive approach. The datacollection was conducted through six focus groups with semi-structured interviews, a total of57 leaders. Interviews were transcribed and analyzed with qualitative content analysis andabductive approach.

Results - The results show that leaders' perception of working environment during digitaltransformations were varied, where the comprehensibility was closely tied to a systematicworking method and adapted and recurring information. Leaders described how sufficientresources and organizational conditions impacted manageability during digital transformations,as well as collaboration and collective prior experience were significant for the change process.Furthermore, results show that leaders' perception of meaningfulness was influenced by thepurpose of digital transformations, support from management and colleagues and also degreeof participation.

Originality - This study contributes to health and lifestyle research with a focus on workenvironment through increased understanding of managers work environment under digitaltransformations using the work-SoC theory.
